Introduction
Twenty years ago, my role in Executive Search was far more straightforward.
Broadly I would:
- Find clients
- Find candidates
- Deliver searches successfully
That was largely the focus.
Today, the reality looks very different
Alongside Executive Search, there is now:
- Content creation
- Personal branding
- SEO
- Fully integrated CRM systems
- AI tools
- Video
- Automation
- Analytics
- Marketing technology
- Social media strategy
In many ways, we have all become one person operating businesses.
And I increasingly see exactly the same thing happening within SaaS leadership roles.
Particularly at CRO level.
The CRO Role Has Changed Massively
The modern CRO role now extends far beyond simply leading sales.
Today’s SaaS CRO may also carry responsibility for:
- Revenue Operations
- Customer Success
- Forecasting
- GTM strategy
- AI implementation
- International expansion
- Commercial systems
- Data and analytics
- Sales enablement
- Retention and expansion revenue
And all of this often takes place under intense investor and board pressure.
Particularly in:
- PE backed SaaS firms
- VC backed businesses
- Growth stage software companies
The role has become significantly more complex than it was even a decade ago and far removed from 20 years ago.
Everything Has Become More Connected
Technology has undoubtedly created enormous opportunity.
But it has also increased operational complexity.
Functions that once operated separately are now deeply interconnected.
Marketing impacts sales more than ever.
Customer Success impacts revenue retention and valuation.
AI impacts productivity, hiring and operational structure.
Data now influences almost every commercial decision.
And leaders are increasingly expected to understand all of it simultaneously.
The Rise of the One Person Empire
One of the most interesting changes over the last 20 years is the extent to which modern professionals now operate almost like individual businesses.
Whether you are:
- A founder
- A CRO
- A consultant
- An Executive Search partner
- A SaaS operator
You are now expected to manage:
- Communication
- Brand
- Technology
- Systems
- Data
- Relationships
- Market positioning
- Visibility
Often all at once.
This creates both opportunity and pressure.
The Hidden Challenge Nobody Talks About
What makes all of this even harder is that many of these newer responsibilities require completely different skill sets and behaviours.
And often, those behaviours can be at odds with each other.
Some aspects of our work naturally fit our natural DNA and behavioural wiring.
For certain individuals:
- Sales feels natural
- Relationship building feels energising
- Strategic thinking feels intuitive
- Public speaking creates energy rather than stress
But other parts of modern leadership may feel far less natural:
- Constant visibility on social media
- Content creation
- Data heavy decision making
- AI adoption
- Process management
- Personal branding
- Continuous digital communication
Some people adapt well.
Others can absolutely succeed in these areas too, but only through enormous effort, discipline and energy expenditure.
And in some cases, certain aspects simply never feel natural at all.
This is one of the reasons modern leadership can feel so exhausting.
The number of skills now required in many roles has expanded dramatically, but human behavioural wiring has not evolved nearly as quickly as technology and business expectations.
The Risk of Leadership Overload
As leadership roles expand, expectations also increase.
This creates several challenges:
- Leadership burnout
- Shorter tenure
- Increased fragmentation
- Difficulty hiring the right profiles
- Unrealistic expectations from boards and investors
- Constant cognitive overload
It also raises an important question:
Are organisations adapting leadership structures quickly enough to support the complexity they are creating?
Because in many SaaS firms, leadership responsibility has expanded significantly faster than organisational structures.
Perhaps that helps explain why so many professionals across business today feel permanently stretched, overloaded and stressed?
Why This Matters in SaaS
The SaaS sector has always moved quickly.
But AI acceleration, global competition and investor pressure have increased the pace even further.
Commercial leaders are now expected to:
- Drive growth
- Improve efficiency
- Lead transformation
- Understand AI
- Manage increasingly complex systems
- Retain talent
- Support international expansion
All while operating in highly competitive markets.
This helps explain why leadership tenure across SaaS has become increasingly short in many areas.
The role itself has fundamentally changed.
What Modern Leadership Requires
The strongest SaaS organisations increasingly recognise that leadership success is no longer simply about hiring “great individuals.”
It is also about:
- Organisational design
- Leadership support
- Clear role definition
- Realistic expectations
- Scalable operating structures
- Understanding behavioural fit
The best leadership teams are often the ones where complexity is shared effectively rather than concentrated into one or a few overloaded roles.
Increasingly, SaaS firms are using behavioural assessment technologies within Executive Search to help identify leaders capable of adapting to the growing complexity of modern SaaS environments.
Intrinsic Executive Search has been integrating behavioural assessment methodologies into leadership search assignments for more than a decade.
